Job crafting et ressources socio-organisationnelles : accompagner le processus d'empowerment chez les salariés SNCF

Abstract : Changes and transformations in the workplace are increasingly frequent, often leading to a deterioration in employees' working conditions. In response, companies are frequently adopting Quality of Work Life policies. The main objective of which is to improve employees’ well- being and performance. For the past four years, an establishment of the SNCF company has been trying to respond to these challenges by developing employees’ autonomy and responsibility. In this context, our research was firstly interested in identifying the conditions under which it is possible to develop employees’ psychological empowerment (Spreitzer, 1995). Secondly, our objective was to promote psychological empowerment through an intervention. A first study using a qualitative methodology sought to identify the perceived working conditions, in terms of job demands and job resources (Bakker and Demerouti, 2007), which can influence employees’ psychological empowerment. Subsequently, a study was carried out to confirm the first results obtained using a quantitative methodology. Two measurement scales were translated and validated for the purpose of this study (empowering leadership and job crafting). Finally, a last study aimed to experiment, through intervention, a technique for increasing socio-organizational resources in an ecological context in order to enhance employees' psychological empowerment. This research highlights the central role of socio-organizational resources such as recognition, organizational justice and empowering leadership in the development of employees' psychological empowerment. But it also underlines the feedback effect of job crafting behaviors in developing employees' resources that foster their psychological empowerment. Finally, the quasi-experimental study findings highlight the promising aspect of job crafting interventions to achieve this objective.
