Culture organisationnelle et santé au travail : prévention de la santé mentale au travail et prise en compte de l’affectivité institutionnelle par les managers

Abstract : The aim of this thesis is to better understand the relevance of “institutional affectivity” (AI) (Araujo, 2009) in order to explain the role played by organizational culture as a determinant of mental health problems in the workplace. The study was born from a first work entitled Research on institutional affectivity carried out in Master 2, in Brazil. Our idea to take up this subject lies in the richness of the questions it raises, which is confirmed by the following paradox: the increase in psychosocial risks associated with an insufficient commitment by companies to prevention, combined with a strong need to implement managerial practices that promote a job well done. We therefore sought to identify the usefulness of the notion of institutional affectivity in enriching the concept of organizational culture, as well as to establish the specific contribution of culture to well-being in the workplace, and then to examine the mediating role of management in the relationship between organizational culture and well-being. To this end, we built an approach to producing theory from data on the triangulation of qualitative methods (direct observation, interviews of groups and of individuals) and quantitative methods. In order to make this approach empirically demonstrable and reliable, we constructed a systemic and multi-level analysis model under the notion of "institutional framework" that examines the relationships between organizational culture, work organization and mental health. Results tend to demonstrate the importance of institutional affectivity in order to enrich the concept of organizational culture, including factors related to a culture of collective activity and a management that supports discussions about work, thus providing a broader picture of the problem of mental health in the workplace. This thesis concludes on the development of these results for the research field, and for the practical implications for managers and Human Resources departments.
