Contrat psychologique, développement de l'employabilité et implication des primo-arrivants dans les jeunes entreprises innovantes (JEI)

Abstract : The creation and development of a young innovative company requires the recruitment of competent and highly qualified employees. The challenge is to put in place a strategy to retain and improve the exchange relationship between entrepreneurs and newcomers. Our work examines the latter through the combination of three notions that have been little studied together, namely: the psychological contract, the perception of employability and the targets of commitment. The purpose of this thesis is to understand how the evolution of the terms of the psychological contract before and after joining the new innovative company influences the perception of the employability of newcomers and their commitment in work. This work is based on three main studies of a qualitative and quantitative nature. An exploratory study was carried out among 35 engineering students in their final year of study, in order to detect the perception of the expectations and obligations of this population towards their future employer. A second qualitative study was carried out over two periods after new arrivals and entrepreneurs of the JEI, with the aim of understanding the evolution of the psychological contract of two parts of the exchange relationship just after recruitment and after a year in the company. A quantitative study, among 150 employees of the JEI, allowed us to verify the type of relationship that may exist between the obligations of the psychological contract dedicated to improving employability, the perception of the latter and the targets of commitment. The main results of our thesis show that the psychological contract is evolving and changes according to the experience of individuals. A particular interest in employee empowerment and training was noted during all the periods studied. These two obligations have been beneficial in improving the internal employability of employees and their commitment in several targets in the company.
