Des déterminants personnologiques aux déterminants organisationnels : contribution à la compréhension de l'épanouissement psychologique en milieu de travail auprès de salariés et dirigeants d'entreprise français

Abstract : In connection with recent theories of well-being (Diener & al., 2010) and from a hedonic and eudemonic perspective, this research work focuses on psychological health (Achille, 2003; Keyes, 2005), particularly on contextualized psychological flourishing in the workplace. This research is divided into five studies. First, this thesis aims to provide an assessment tool for psychological flourishing in the workplace (PFW). This first step is divided into three analyzes (n = 363; 138; 42) in order to examine the psychometric qualities of this scale. By using questionnaires, our goal was to identify the personal and organizational variables that can contribute to the manifestation of psychological flourishing in its general and professional dimension (n = 225). In order to better account for individual differences, we propose using an analysis by personological profiles (n = 363) in order to analyze the dynamic and complex relationships between personality traits (Robins, John, & Caspi, 1998) and contextualized psychological flourishing. Note is made that after analyzing the preliminary results, perceived organizational support (POS; Eisenberger & al., 1986; 2002) is a strong predictor of psychological flourishing in the workplace. In this fourth study (n = 138), we will hypothesize that POS is a moderator of the personality trait and PFW relationship. However, for a specific population such as leaders and managers, other variables are involved in the manifestation of PFW. In the light of differential and work psychology, the contributions of positive psychology, the analysis of the data from individual interviews (n = 9) brings elements of understanding to this concept and makes it possible to identify the influence that it has on a person and at company. This thesis work allows us to better understand the contours of psychological flourishing in the workplace. The practical and scientific implications are discussed.
