Le changement organisationnel à l'épreuve du lien social dans ses modalités culturelles : l'appropriation du télétravail dans l'entreprise

Abstract : In firms, organizational change depends on a collective process of adoption in which the social aspect of communication plays a significant role. The interrelations between social actors permit a mutual structuration of individual adoptions of new technologies and new ways to work. Then, organizational change appears to be the expression of a collective resistance, not only inferred by economic and technical constraints, but also by the emotional and material ties between the individual and the different communities making up his social and relational context (the working team, the family, the regional and national community, etc.). A qualitative analysis of the introduction of telework in EDF and Gaz de France, based on interviews of teleworkers and of their managers, shows the collective and communicational nature of the adoption of this new mode of collaboration. Teleworking employees come up against the difficulty to share with non-teleworkers, in the communicational arena, a perception of space, time and others in which geographical distance is no longer perceived as an absence generating inefficiency. Without this share, telework leads to a negative evolution of social ties, taking the form of an emotional and functional isolation of teleworkers. In that case, the integration into the working team of this new way of working is compromised. The cultural analysis of the interviews realized in these two firms, correlated with statistics on the development of telework in Europe and in the United States, shows how national cultures have an influence on organizational change by structuring social ties. Thus, this analysis confirms the idea of a significant role of the social dimension of communication in the dynamics of adoption and implementation, in firms, of new technologies and new ways to work.
