Vers une approche contextualisée des pratiques de socialisation organisationnelle. Le cas des petites entreprises

Abstract : This thesis examines the interaction between socialization practices and their organizational context. The theoretical framework Pettigrew's contextualist is mobilized and the field of small enterprises (SMEs) chosen for multiple reasons: lack of study in the field, difficulty keeping employees of PE, possibility to observe practices somewhat formalized and informal which have been little studied. Theory of SMEs's configurations (Bentabet et al., 1999) can observe the practices of socialization in organizational contexts very mixed. A case study was conducted in seven small companies, according to a qualitative methodology (interviews with managers, agents and socializing recruits) and longitudinal. Several results emerge: the construction of a contextualised model of organizational socialization practices that deepen the understanding of this concept by providing a comprehensive analysis incorporating contextual perspective, and political dynamics, the effect of different variables on the context content of socialization practices has been identified; knowledge elements which act on the socialization practices have been enriched (we call these "levers of organizational socialization"); knowledge of the content of socialization practices have been expanded (new practices identified, practical discussion of Van Maanen and Schein (1979) in the field of PE, mapping practices by "tree") and finally, the influence of certain contextual variables on the effect of some socialization practices was highlighted. Among the managerial inputs, we note that the socialization practices should be thinking in terms of context, that certain practices pose ethical issues for managers, it is useful to distinguish the role of manager - "conductor" practices - and the role of socializing agents - actor practices. Finally, it seems that the control or the formalization of all the socialization practices by the manager is hardly conceivable
